Effective Team Leadership Development
For leadership teams seeking to strengthen identity, ways of working, and accountability.
Let's connectMy approach to working with clients is rooted in a partnership model. The goal is never dependency, but capability. I work with leaders and organisations to build the internal tools, awareness, and culture that create lasting change. My engagements are focused, practical, and grounded in applied research.
I work in partnership with clients. The aim is never dependency, but capability. I focus on building internal organisational capacity that ensures sustainable impact long after the engagement ends. My consulting approach integrates academic rigour with pragmatic business insight, and my facilitation style is tailored to carefully create the kind of honest, high-stakes conversations most organisations find difficult to have on their own.
I focus on four interconnected areas: leadership effectiveness, psychological safety, workplace bullying and harassment, and specialised coaching.
Effective leadership is not about holding authority, it is about the environment you create. I work with leaders to examine the shadow they cast: how their behaviour shapes the culture around them, and whether that culture enables or undermines performance.
Drawing on adaptive leadership frameworks, applied research, and my own practice as a coach and facilitator, I help leaders develop the self-awareness to lead with clarity, courage, and civility, especially in high-pressure, high-stakes environments.

Let's connectHigh performance, innovation, agility, and team effectiveness all start with psychological safety being the shared belief that it is safe to speak up, raise concerns, take risks, and be oneself at work without fear of punishment or humiliation.
Via Caurus Change, I am a Certified Practitioner of the Fearless Organisation Scan, the Psychological Safety Index based on over 20 years of research by Professor Amy C. Edmondson. I administer and interpret the Scan at an individual and team level, and work with leaders to understand results and build targeted interventions.
A research-backed diagnostic tool that measures psychological safety across teams and organisations. As a Certified Practitioner, I facilitate the process from assessment through to interpretation and action planning.
Let's connectA focused masterclass for leaders on practical, evidence-based strategies to increase psychological safety within their teams.
Let's connectSouth Africa's Code of Good Practice on the Prevention and Elimination of Harassment in the Workplace (promulgated under the Employment Equity Act, March 2022) places workplace bullying under the umbrella of harassment and creates clear obligations for employers. I have spent the past decade researching, consulting on, and facilitating conversations about this subject thereby debunking myths, building awareness, and equipping organisations to respond.
I make a deliberate distinction between bullying and harassment to deepen organisations' understanding of these related but distinct phenomena. My facilitation draws on findings from international research as well as my own PhD in Organisational Behaviour.
What abrasive leadership looks like, why it persists, how it is enabled by organisational culture, and what leaders and organisations can do about it.
Let's connectCovers what is, and is not, workplace bullying, how it differs from harassment, and how employees can recognise and respond to it.
Let's connectMy coaching practice is built on the Boss Whispering® method, a methodology specifically designed for abrasive leaders who are generally unaware of the impact of their behaviour, or who dismiss it as a management style or high-standards expectation.
Abrasive leadership is not the same as being demanding. It is a pattern of behaviour that creates distress in the people around the leader. It is often invisible to the leader themselves and, without intervention, it escalates. However, with the right process, it can be fundamentally changed.
The Boss Whispering® process works by helping leaders gain insight into their blind spots, heightening self-awareness, and ultimately developing non-destructive strategies for achieving results. Coaching is confidential, structured, and outcome-focused.
Senior leaders accused of or known for abrasive behaviour, referred by HR professionals, Exco leaders, or seeking support independently.
Let's connectIf you are an HR professional or Exco leader working with an abrasive leader who would benefit from this coaching, contact me directly via the enquiry form on the Connect page. All enquiries are treated in strict confidence.
Let's connectAt GIBS Business School, I hold the title of Professor of Practice in Leadership and Civility at Work. I am Lead Faculty and Integrator for the Global Executive Development Programme (GEDP), GIBS's flagship executive education offering, and I bring to it a distinctive blend of evidence-based frameworks, case-driven learning, and candid facilitation.
Let's connectThis masterclass is designed for leaders who want to move beyond the theory of psychological safety and build practical, applied capability to foster it within their own teams. It is research-backed, facilitated by a Certified Fearless Organisation Scan Practitioner, and structured for immediate application.
Participants leave with a clear understanding of what psychological safety is (and is not), how to diagnose their current team environment, and a toolkit of evidence-based strategies to increase safety without compromising accountability.
Let's connectIn addition to formal executive programmes, I facilitate bespoke leadership effectiveness programmes for organisations, addressing topics including psychological safety, leadership shadow, team effectiveness, and civility at work. These are designed collaboratively with client organisations and tailored to their specific context and challenges.
Facilitating a space where leaders feel safe enough to authentically address psychological safety is no small feat, yet Ngao's workshops managed to do exactly that. The sessions were incredibly impactful and provided our leadership team with the practical tools necessary for fostering an environment of deep trust and the courage to challenge the status quo. What stood out most was Ngao's ability to navigate our complex group dynamics with both empathy and authority. We walked away not only with a shared language for safety and accountability but with a renewed commitment to how we lead and support one another.
Workplace bullying is one of those phenomena that leaders often sense but struggle to name, and that ambiguity is precisely where it thrives. Building Psychologically Safe Spaces closes that gap with rare clarity and courage. When I led Organisational Effectiveness at Sanlam, I invited the author to speak to our Human Capital community. What struck me then, and stays with me now, is how the book refuses to let anyone off the hook. Leaders, bystanders, targets, even those who bully: each is given a mirror, and each is given a path forward. That's not a common combination. Culture is built in the moments we choose to name what we see. This book gives HR professionals, people leaders, and executives the language and the framework to do exactly that, not as a compliance exercise, but as a genuine act of organisational care. If you are serious about psychological safety, this is not optional reading. It is foundational.
I had the privilege and pleasure to meet and connect with Professor Ngao both informally and professionally. I was struck by her humility and grounded nature. Professor Ngao is passionate about bringing positive transformation and healing in workplaces. She is not afraid to speak truth to power and is not intimidated by it. I highly recommend her work to individuals and organisations that seek to achieve psychologically safe spaces in a practical and effective manner. Her formidable accomplishments precede her and we need leaders of her caliber.
Dr Ngao Motsei is a rare and powerful partner to leaders and organisations. She brings depth, courage, and humanity to some of the most complex leadership and culture challenges—without ever losing rigor or accountability. Her ability to hold leaders with compassion while confronting difficult truths creates real, lasting transformation. Whilst always operating with professionalism, discretion, and deep respect for organisational context, Ngao does not offer cosmetic solutions. Her work shifts mindsets, behaviours, and culture in meaningful and sustainable ways. I regard her as a trusted thinking partner and would recommend her to any organisation serious about conscious, courageous, and human-centred leadership.
Dr Ngao Motsei was appointed by the University of Pretoria to facilitate the Workplace Bullying workshop for Management and Staff. Attendees found the sessions highly impactful, offering valuable insights. It was particularly meaningful for the Transformation Office to observe how participants engaged with the content, with some recognising and articulating their own experiences as forms of bullying. The sessions not only benefited attendees by raising awareness and understanding but also provided the office with important insights into potential issues within the broader institutional environment. The Office looks forward to further engaging with Dr. Motsei to take this work forward as the University embarks on its journey to build a human-centric institutional culture.
Her rare combination of strategic thinking and execution abilities that has helped shape my ideas into action plans. From the time our paths crossed, Ngao has been a dependable and supportive thinking partner for me. Her strategic and creative mind has on many occasions distilled and stitched together nuggets from my tentative ideas. Her clarity of mind and disciplined approach to every task has cajoled me to follow through with my dreams. Many a time, it is her rare combination of strategic thinking and execution abilities that has helped shape my ideas into action plans.
My self-awareness journey would not have been possible. Dr. Coach, as we fondly call her, is a woman I did not know that I needed in my life until I had her in my life. My self-awareness journey would not have been possible if it weren't for her mentally and emotionally challenging questions. Dr. Coach will question your intention for everything no judgement, but in a way that will guide you to the things you want to do. After every session with Dr. Coach, I am content, I am overwhelmed (in a great way), and I am ready to take on the world. I could have honestly never asked for a better coach, who in her busy schedule, will ALWAYS make time for you.
Ngao facilitated the often highly charged and tough conversations in a way that ensured that each participant's voice was heard, and made it seem okay to try new things, including completely changing direction. This is testament to her paying attention to what matters in the moment and understanding that unless what's important in any given moment is not fully explored and attended to, moving on according to the 'script' would not yield the best results. Since then, she has been my go-to thinking partner and facilitator of choice.
